The data are clear: early career teachers are more effective when hired by the school where they student taught. Familiarity with the school culture, principal, students and other teachers makes a difference for novice teachers and for their students’ achievement.
Given the war for teacher talent in NC and evidence presented in an EPIC research brief, we encourage school districts and principals to double-down on student teaching as a recruiting and selection tool, not just as a perfunctory placement.
Ways districts can get started:
1 – Partnership: Communicate your needs and cultivate a close working relationship with your university-based and other teacher preparation partners. You can even use this Partnership Self-Assessment recently released by Education First.
2 – Placement: Place student teachers with a clinical educator (or sometimes called cooperating teacher) who is a model for instruction and skilled at coaching.
3 – Assess: Early and often, assess the caliber of your student teachers to prioritize recruitment efforts.
Your student teachers could be your prime talent pipeline. In fact, the EPIC study showed that nearly 50 percent of student teachers in the largest UNC System colleges of education were hired by their student teaching district. This is a good trend for students: these teacher candidates are better prepared to succeed in these districts and schools.
While student teachers are in your school building, why not consider it an extended job interview? Your candidates can be observed and coached throughout their time at your school, before they are on your payroll or as a teacher of record, increasing the chances that they are “student ready” come fall. Formal observations of student teachers are a valuable use of school administrators’ limited available time.
All NC districts hire candidates outside the teaching profession, currently called “lateral entry,” soon transitioning to a residency license. Some districts have started creating their own residency programs to train lateral candidates. If districts are willing to put significant resources into lateral entry training, why not also consider strategically investing in coaching and recruiting student teachers? Many of these candidates will be hired within the district and research shows that these traditionally prepared teachers persist longer in the classroom compared to lateral entry teachers.
Calls for better partnerships between educator preparation programs and hiring districts are a national trend. Fulton County Schools has created an innovative partnership with a select group of five colleges of education in Georgia. Student teachers have a year-long clinical experience under the supervision of trained mentor teachers. To attract the best talent early in their careers, Fulton pays student teachers a $3,000 stipend and will offer an early contract. This 2018-19 school year, Fulton has 48 student teachers in their reimagined student teaching program called GO First Step.
We have a leading example in our own backyard. UNC Charlotte Cato College of Education, in partnership with Deans for Impact, is fundamentally changing the coaching student teachers receive through the Teacher Education Institute. Both the University supervisors and district-based clinical educators are trained on coaching and mentorship and are required to collaborate with the student teacher together.
Previously, clinical educators were given minimal training on how to coach teacher candidates, a skill EPIC’s research holds up as critical. UNC Charlotte’s program not only builds teacher leadership, but also bolsters the skills of the clinical educator to offer valuable insights on the student teacher as a future district employee.
Other EPIC findings
In addition to obvious wins for student achievement when school districts and colleges of education coordinate, EPIC researchers found:

- The best place to student teach: a school where teachers collaborate and that exceeds expected growth.
- The best person to student teach under: a high-quality instructor who is skilled at coaching adults (not all great teachers of students are great coaches of adults!).
- In NC, teaching labor markets are local: about 50% of student teachers were hired by the district they student taught in.
- Early career teachers are more effective if they are hired by their student teaching school or one like it.
Student teaching placements shouldn’t be an afterthought, but a central focus for recruitment and coaching. EPIC’s research shows us there is a huge opportunity for districts and colleges of education that will have direct impact on our students in NC.
